The Impact of Two Types of Psychological Capital on the Organizational Commitment of Rural Doctors:The Mediating Role of Professional Identity
In order to investigate the impact of rural doctors'psychological capital on organizational commitment,this study examined the mediating role of professional identification.A questionnaire survey was conducted among 321 rural doctors in Lanzhou,Tianshui,Zhangye and Pingliang of Gansu Province by using the local psychological capital scale,the local organizational commitment scale and the professional identity ion scale.The results showed that professional identification had a mediating effect between task-orient-ed psychological capital and organizational commitment,with a mediation effect size of 0.13,accounting for 16%of the total effect.However,there was no mediating effect of professional identification between guanxi-oriented psychological capital and organizational commitment,indicating that only task-oriented psychological capital affects rural doctors'organizational commitment through profes-sional identity.These findings are of great significance to improve the professional identity,organizational loyalty and professional sta-bility of rural doctors.
