医疗机构药师核心胜任力与自我效能感的相关研究

目的 了解医疗机构药师核心胜任力与自我效能感现状及相关关系,探索药师核心胜任力影响因素,为医院药师人力资源管理提供参考依据.方法 采用便利抽样的方法对哈尔滨市两家三甲医院142名药师进行一次性横断面问卷调查,主要研究内容包括药师核心胜任力、自我效能感和药师急需的培训内容和愿意选择的培训方式.结果 药师核心胜任力总分(158.86±21.88);自我效能感总分(27.74±5.94)分,低于全国常模(P>0.05).Pearson相关分析结果显示,自我效能感对核心胜任力总分、知识与技能维度以及动机维度均具有显著的正向预测作用(P<0.05).单因素分析结果显示,药师核心胜任力在不同文化水平、职称、工作岗位方面差异具有统计学意义(P<0.05);多元线性回归分析结果显示,自我效能感、文化水平、工作岗位对药师核心胜任力有影响(P<0.05),能够预测药师核心胜任力49.1%的变异.药师急需的培训内容排序前三位依次是解决实际工作中问题的专题培训(72.09%)、药学专业"三基"培训(69.77%)、药学专业前沿知识培训(67.44%).药师愿意接受的培训方式主要是有目的的专题知识讲座或培训辅导(76.74%)以及参加学术会议或继续教育项目培训班(74.42%).结论 医疗机构药师核心胜任力有待进一步提高.建议医疗机构应积极营造良好的氛围环境,增强药师自我效能水平,并持续关注药师继续教育需求,以不断提升其核心胜任力.
Correlation research on core competency and self-efficacy of pharmacists in medical institutions
Objective To understand the current situation and correlation between pharmacist'core competency and self-efficacy in medical institutions,explore the influencing factors of pharmacist'core competency,and to provide reference for the hospital pharmacists'human re-source management.Methods The convenience sampling method was used to conduct a one-time cross-sectional questionnaire survey among 142 pharmacists in two tertiary hospitals in Harbin.The main contents included pharmacists'core competencies,self-efficacy,training content urgently needed and preferring training methods.Results The total score of pharma-cists'core competency was(158.86±21.88);the total score of self-efficacy was(27.74± 5.94),lower than the national norm(P>0.05).Pearson correlation analysis showed that self-efficacy had a significant positive predictive effect on the total score of core competency,knowledge and skills dimension and motivation dimension(P<0.05).The results of univari-ate analysis showed that there were significant differences in the core competencies of pharma-cists in different educational levels,professional titles,and jobs(P<0.05).The results of multiple linear regression analysis showed that self-efficacy,educational level,and job position had a significant difference in pharmacists'core competencies(P<0.05),and predicted 49.1%variation in pharmacists'core competencies.The top three training contents urgently needed by pharmacists were the special training to solve problems in practical work(72.09%),the"three basics"training of pharmacy(69.77%),and the training of cutting-edge knowledge of pharmacy(67.44%).The training methods that pharmacists were willing to accept were mainly purposeful subject knowledge lectures or training counseling(76.74%)and participation in academic conferences or continuing education training courses(74.42%).Conclusion The core competence of pharmacists in medical institutions needs to be further improved.Medical institutions should actively create a favorable environment,enhance the self-efficacy level of pharmacists,and continue to pay attention to the continuing education needs of pharmacists,to continuously enhance their core competencies.
