临床护士调节焦点现状及与创新行为的关系研究

摘要
目的 了解临床护士调节焦点与创新行为现状,分析两者的相关性,为管理者制订管理策略提供参考.方法 2023年6-8月,采用一般资料量表、护士调节焦点量表、护士创新行为量表对西安市2所三级甲等医院的945名临床护士开展调查.结果 临床护士促进型焦点得分22.92±4.26,防御型焦点得分25.50±4.32;创新行为总分34.33±5.24.护士调节焦点中的促进型焦点维度与创新行为呈正相关,防御型焦点维度与创新行为呈负相关性(均P＜0.05).促进型焦点、防御型焦点、学历是影响护士创新行为的主要因素(均P＜0.05),促进型焦点、防御型焦点可解释护士创新行为15.0％的总变异.结论 临床护士调节焦点处于中等偏上水平,可预测临床护士的创新行为.管理者可以从调节焦点层面出发,适当引导护士调节焦点的倾向性,刺激促进型焦点的产生,进一步促进护士的创新行为.
Abstract
Objective To understand the current status of regulatory focus and innovative behavior among clinical nurses,and to ana-lyze their relationship,so as to provide a reference for administrators developing management strategies.Methods From June to August 2023,a total of 945 clinical nurses from 2 Grade A hospitals in Xi'an were investigated by using a general information ques-tionnaire,the Nurses'Regulatory Focus Scale and the Nurses'Innovative Behavior Scale.Results The participants'score of promo-ting focus was 22.92±4.26,defensive focus was 25.50±4.32,and the total score of innovative behavior was 34.33±5.24.Pro-moting focus was positively correlated with innovative behavior,while defensive focus was negatively correlated with innovative be-havior(both P＜0.05).Promoting focus,defensive focus and educational background were the main influencing factors of nurses'innovative behavior(all P＜0.05),and promoting focus and defensive focus could explain 15.0％of its total variance.Conclusion Clinical nurses'regulatory focus is at a medium and above level,which can predict their innovative behavior.Administrators can take regulatory focus as intervention target,appropriately guide nurses to adjust the tendency of regulatory focus,stimulate the generation of promoting focus,so as to further promote the innovative behavior of nurses.
