The Effect of Principals'Inclusive Leadership on Primary School Teachers'Job Performance:Mediating Role of Psychological Ownership and the Moderating Role of Professional Mission
[Purpose/Significance]The research is to explore the impact mechanism of principals'inclusive leadership on primary school teachers'job performance,in order to provide reference for improving primary school teachers'job performance and school human resource management.[Methods/Process]483 primary school teach-ers in Hunan were selected as the research object to investigate the situation of principals'inclusive leadership,pri-mary school teachers'psychological ownership,sense of professional mission and job performance,and reveal the intermediate mechanism of the impact of principals'inclusive leadership on primary school teachers'job perfor-mance.[Results/Conclusion]The results of descriptive statistics,difference analysis,correlation analysis and step-wise regression analysis show that the average scores of inclusive leadership of primary school principals,psycho-logical ownership of primary school teachers,sense of professional mission and job performance in Hunan are 3.86,3.67,3.97 and 4.33,respectively.The psychological ownership score of male primary school teachers was signifi-cantly higher than that of women.The inclusive leadership of township primary school principals,the psychological ownership and sense of professional mission of primary school teachers were significantly higher than those of prin-cipals and teachers above the county.Principals'inclusive leadership positively predicts primary school teachers'job performance.Psychological ownership plays a partial intermediary role between principals'inclusive leader-ship and primary school teachers'job performance.Primary school teachers''sense of professional mission plays a regulatory role between principals'inclusive leadership and primary school teachers'job performance.When pri-mary school teachers'sense of professional mission is low,principals'inclusive leadership has a significant posi-tive prediction of job performance.When the sense of professional mission is high,principals'inclusive leadership has no significant prediction of job performance.It is an important way to improve and enhance the performance of primary school teachers to implement inclusive leadership and enhance the psychological ownership of primary school teachers,especially those with low sense of professional mission.
