组织人力资本与企业本质的重新认识

摘要
本文通过对人力资本的拓展研究,提出组织人力资本这个理论范畴,首先对它的由来、内涵和特征进行了界定.其次应用组织人力资本论对企业本质重新认识,认为企业是一个两次合约(从过程来看)或是一个双层合约(就结果而言).第一层次合约是物力资本与个体人力资本之间所形成的合约,即物力资本的所有者(资本家)与个体人力资本的代表(企业家或经营者)签订的一个委托—代理合约.而第二层次合约,则是企业内的各种个体人力资本所有者之间签订的一个合约,就是签订个体人力资本使用权的合约,第二层次合约是由企业家人力资本为主导签订的,这个合约是由一系列内部人事管理和激励约束制度、企业文化等组成.基于这样的研究,则对企业如何实现长久发展具有一定的理论与现实指导意义.
Abstract
This paper puts forward the theoretical category of organiza-tional human capital and defines its origin,connotation and characteristics through an expanded study of human capital.Then it applies the theory of organizational human capital to newly understand the essence of enterprises,and argues that from the essence an enterprise is a double contract(in terms of the process)or a dual tier contract(in terms of the outcome).The first level contract is a contract formed between material capital and individual human capital,which is a commission agency contract signed between the owner of material capital(capitalist)and the representative of individual hu-man capital(entrepreneur or manager).The second level contract is a con-tract signed between various individual human capital owners within the en-terprise,that is,a contract for the right to use individual human capital.The second level contract is led by the entrepreneur's human capital and is com-posed of a series of internal personnel management,incentive and constraint systems,corporate culture,etc.Based on such research,it has certain theoret-ical and practical guidance significance for enterprises to achieve long-term development.
