本地人身份、地域融入与县中教师的离职倾向

县域普通高中(简称"县中")发展陷入困境,优秀师资流失是"县中塌陷"的重要表征及原因.基于中国中部四省的县中教师样本,揭示县中教师离职倾向的现状,考察本地人身份对于县中教师离职倾向的影响及其作用机制.结果发现,本地人身份有助于降低县中教师的流动倾向,地域融入度在其中具有中介作用;教师的流失倾向较少受到本地人身份的影响.异质性检验显示,教师的年龄和婚姻状况在本地人身份作用于县中教师离职倾向的过程中具有调节作用,年轻、未婚非本地人教师的流动倾向更强.此外,本地人身份能显著提升县中教师的教学效能感和工作满意度.研究结论对于稳定县中教师队伍、促进县中振兴有一定的借鉴意义.
The Local Identity,Regional Integration,and Turnover Intentions among Teachers in County-Level General High Schools
The development of county-level general high schools(referred to as"county high schools")in China has faced significant challenges,and the loss of high-quality teachers is both a key indicator and cause of"county collapse".This study,drawing on a sample of teachers from county high schools in four provinces of central China,reveals the current situation of teachers'turnover intentions,and examines the influence of local identity on the turnover intentions as well as its mechanism.The findings indicate that local identity reduces the mobility tendency among county high school teachers,and regional integration serves as a mediating factor.However,the direct impact of local identity on teacher attrition is relatively modest.Heterogeneity analysis reveals that teachers'age and marital status play a moderating role in the process of local identity affecting the teachers'turnover intentions.The young and unmarried non-local teachers of the county high schools exhibit a higher turnover intention.In addition,local identity can significantly enhance the sense of teaching efficacy and job satisfaction among county high school teachers.The research conclusion provides valuable insights for stabilizing the teaching workforce in the county high schools and promoting the revitalization of the county.
