Cross-Level Impact of Paradoxical Leadership on Employee Resilience in Construction Project
Construction project employees need to have high resilience to achieve work adaptation and individual development in the complex and changeable environment.Based on paradox theory and social identity theory,the cross-level structural model of the influence of paradoxical leadership on employee resilience was established by using the organizational identification and paradox mindset as the mediators,and leader vision as the moderator.Questionnaire data from 52 construction project teams was analyzed using hierarchical linear modeling method.The results show that paradoxical leadership,organizational identification and paradox mindset all have a significant positive influence on employee resilience;paradoxical leadership has a significant positive impact on organizational identification and paradox mindset;paradox mindset partially mediates the relationship between paradoxical leadership and employee resilience while organizational identification has no significant mediating effect;leader vision positively moderates the relationship between paradoxical leadership and paradox mindset but has no significant moderating effect in the relationship between paradoxical leadership and organizational identification.The research results provide some managerial implications for improving employee resilience in construction project.
