多样性氛围对员工服务创新行为的影响与机制研究

激烈的市场竞争与服务产品的高度同质化使得创新对于服务业而言至关重要.一线员工对创新起着关键作用.然而,中国企业员工日趋多样化,这可能导致内部冲突,从而可能阻碍创新.本研究基于社会嵌入的工作繁荣模型,对415名服务业员工的数据进行了分析,探讨了多样性氛围与一线员工服务创新行为之间的关系,检验了工作繁荣的中介作用.本研究将中国古代的"求同存异"理念与现代西方的最优差异性理论相结合,强调了在实践中创建以人为本、包容和支持的工作环境对促进多元化员工的自我成长和创新的重要性.
Research on the Impact and Mechanism of Diversity Climate on Employees'Service Innovative Behavior
Intense market competition and high homogeneity of service offerings make innovation crucial for the service industry.Frontline employees play a key role in driving innovation.However,the increasingly diverse workforce in Chinese enterprises may lead to internal conflicts,potentially hindering innovation.Based on the socially embedded model of thriving,this study analyzed data from 415 Chinese service employees,explored the relationship between diversity climate and frontline employees'service innovation behavior,and examined the mediating role of job prosperity.Combining the ancient Chinese concept of'Qiu Tong Cun Yi'(seeking common ground while reserving differences)with the modern Western theory of optimal difference,this study highlighted the importance of creating a human-centered inclusive and supportive work environment in practice to promote self-growth and innovation among diverse employees.
