Dual leadership style,innovative behavior,and achievement transformation performance:Micro perspective based on scientific and technological talents in universities
Based on social information processing theory,this paper explores the impact mechanism of dual leader-ship style on the dual innovation behavior and achievement transformation performance of university science and technology talents,and explores the role of social capital in this mechanism.University science and technology tal-ents refer to scientific researchers engaged in basic research and technological development within higher education institutions.They are the core components of achievement transformation and play a crucial role in it.This study aims to examine the dual leadership style of university research team leaders from a micro research perspective.This leadership style activates the dual innovation behavior of technical talents and improves the performance of a-chievement transformation.Leadership style is an important antecedent variable for individual innovative behavior,especially dual leadership,which emphasizes maintaining conventions and norms,while encouraging innovation be-yond existing frameworks,and can stimulate individual dual innovative behavior.This article takes university re-search teams as the research object and reveals the impact mechanism of the dual style of university research team leaders on the innovation behavior of scientific and technological talents.University scientific and technological tal-ents not only need to transform existing knowledge and technological achievements,promote economic development through exploitative innovation behavior,but also need to innovate new knowledge,explore new fields,and main-tain the forefront position of knowledge and technological achievements through exploratory innovation behavior,so as to improve one's own achievement conversion performance.In the process from the innovative behavior of scien-tific and technological talents to their achievements,they often face resource constraints and information silos,lead-ing to the failure of scientific and technological transformation.The combined social capital of scientific and techno-logical talents in universities obtains cutting-edge knowledge and technology in their respective fields through com-munication and exchange with experts in their respective fields,solving the problem of high transaction costs in the knowledge transfer process,bridging social capital obtaining heterogeneous resources such as market demand infor-mation through cooperation with external enterprises,and breaking the information island effect.Different types of social capital for university scientific and technological talents can effectively promote the transformation of scientific and technological achievements.Based on this,this study conducted a survey on the online distribution of question-naires for science and technology talents in universities across the country,and subsequently collected empirical data from 420 science and technology talents in universities across more than 20 provinces.SPSS and MPLUS soft-ware were used for reliability and validity testing and correlation analysis.Through regression analysis,the main effect,mediating effect,and moderating effect of the theoretical model in this study were tested.The empirical re-sults showed that,The dual leadership style promotes the achievement transformation performance of technology tal-ents by influencing their developmental and exploratory innovation behaviors.The exploitative and exploratory inno-vation behaviors of university technology talents play a dual intermediary role,and in the process of technology tal-ents adopting innovative behaviors to promote the transformation of technology achievements.The combination of technical talents and social capital has a positive moderating effect on the relationship between developmental inno-vation behavior and achievement transformation performance,while bridging social capital has a positive moderating effect on the relationship between exploratory innovation behavior and achievement transformation performance.Based on theoretical and empirical analysis conclusions,relevant policy implications are proposed.Firstly,as lead-ers of university research teams,we should focus on cultivating dual management thinking to address the problems faced in the process of technology talent achievement transformation.Secondly,scientific and technological talents in universities can adopt both exploitative and exploratory innovative behaviors to improve the performance of scien-tific and technological achievement transformation.Finally,in the process of transforming achievements,university science and technology talents also need to consider the heterogeneous role of their own social capital,and fully uti-lize the information and resources of the academic and business communities.
