绩效薪酬对煤炭企业员工创造力的双路径影响

摘要
基于认知加工理论,考察绩效薪酬与创造力支持感对煤炭企业员工渐进式创造力和突破式创造力的协同影响,并检验认知灵活性和认知执着性的双路径中介作用.通过对647份有效配对样本的嵌套模型路径分析和被调节中介效应的层次回归分析发现,绩效薪酬能够正向影响员工渐进式创造力,但对突破式创造力没有显著影响;认知灵活性和认知执着性能够在绩效薪酬、创造力支持感和二元创造力之间产生显著的中介作用;创造力支持感和绩效薪酬能够对突破式创造力产生积极的叠加作用.基于此,从薪酬结构优化、创造力支持氛围塑造等方面提出管理建议,以提升煤炭企业员工的创造力.
Abstract
Based on cognitive processing theory,this study examined the synergistic effects of pay for performance and perceived organizational support of creativity on the incremental creativity and radical creativity of coal enterprise employees,and examined the dual pathway mediating effects of cognitive flexibility and cognitive persistence.Through nested model path analysis of 647 valid paired samples and hierarchical regression analysis of moderated mediation effects,it was found that pay for performance can positively affect employees'incremental creativity,but has no significant effect on radical creativity;Cognitive flexibility and cognitive persistence can significantly mediate the relationship between pay for performance,perceived organizational support of creativity and binary creativity;The sense of perceived organizational support of creativity and pay for performance,can have a positive synergistic effect on radical creativity.Based on this,management suggestions are proposed from the aspects of optimizing salary structure and shaping a creative support atmosphere to enhance the creativity of coal enterprise employees.
