Mediating effect of resilience between service-oriented leadership and work engagement of clinical nurses
Objective To explore the influence mechanism of service-oriented leadership on the work engagement of clinical nurses,and provide reference for hospitals to improve the service-oriented leadership of nursing managers.Methods A total of 401 clinical nurses from 5 tertiary grade-A hospitals in Henan Province were selected from October to November 2023 by convenience sampling,and they were surveyed by using The General Information Questionnaire,the Service-oriented Leadership Scale,the Employee Resilience Scale,the Self-Efficacy Scale and the Work Engagement Scale.SPSS25.0 was used to analyze the correlation among service-oriented leadership,resilience and clinical nurses'work engagement,and SPSS macroprogram process4.1 to analyze the mediating effect and moderating effect.Results The total score of clinical nurses'work engagement,service-oriented leadership,resilience,and self-efficacy was 57.20±8.54,25.65±3.40,35.80±3.02,and 26.37±4.67 respectively.The total score of clinical nurses'work engagement was positively correlated with that of resilience(r=0.422,P<0.01)and that of service-oriented leadership(r=0.545,P<0.01).There was a positive correlation between the total score of service-oriented leadership and that of resilience(r=0.327,P<0.01).Resilience partially mediated the relationship between service-oriented leadership and clinical nurses'work engagement,and the mediating effect was 0.161,accounting for 10.8%of the total effect.Self-efficacy positively moderated the relationship between service-oriented leadership and resilience(β=0.154,P<0.001).Conclusion Service-oriented leadership can help improve the resilience of clinical nurses and is enhanced by self-efficacy,which in turn increases clinical nurses'work engagement,emphasizing the importance of cultivating service-oriented leadership and improving clinical nurses'self-efficacy and resilience.
