Multiple Realization Paths of the Trickle-down Effect of Leader Resilience
In the complex and changeable organizational envi-ronment,resilience is an indispensable psychological ability for individuals to cope with crisis challenges.How to promote the trickle-down effect of leader resilience has become the key to improving leadership effectiveness,strengthening employees'psychological resilience,and enhancing the organization's crisis re-sponse ability.This study explores the integration of qualitative and empirical methods to explore and verify the realization mechanism of the trickle-down effect of leader resilience.Firstly,based on the three-level coding process of proceduralised grounded theory,the theoretical model of the trickle-down effect of leader resilience is constructed.In this model,the realization mechanism of different trickle-down paths is discussed based on the social information pro-cessing theory,and the synergistic relationship between different resilience trickle-down paths is derived based on interview data.Secondly,the universality of the theoretical model is verified based on longitudinal tracking data using the Bootstrap method.The con-clusions include:(1)The realization mechanism of the trickle-down effect of leader resilience includes three paths:emotional transmis-sion,cognitive transmission,and behavioral transmission,and there is a synergistic relationship between each path;(2)The positive emotional contagion between leaders and employees constitutes the emotional transmission path of leader resilience;(3)Leaders'con-structive feedback and employees'self-efficacy build the cognitive transmission path of leader resilience;(4)Leaders'fault-tolerant behavior and employees'fault reflection constitute the behavioral transmission path of leader resilience.The research conclusions add the application scenario of resilience in the field of organizational behavior,and provide new inspiration for enhancing organizational environmental adaptability.
