Unlocking the Vitality Code:A Study on the Mechanism of Organizational Vitality Shaping in Chinese Private Enterprises
With the characteristics of high degree of marketization,flexible operation and strong adaptability,Chinese private enterprises are regarded as the most energetic and innovative subjects of the mar-ket economy,and"vitality"has become one of the most distinctive labels of Chinese private enterprises.Although the constraints of re-sources make it challenging for most private enterprises to construct a scientific and reasonable governance structure,a clear and explicit decentralization system,and a perfect talent cultivation mechanism,to a certain extent,this has also prompted private enterprises to take the initiative to complete their self-evolution under the stimulation of internal and external pressures of survival,and to continue to shape the organizational vitality in the process of growth.Coupled with the increasingly prominent characteristics of the uncertainty of the market environment and the frequent occurrence of sudden changes,private enterprises rely on the survival of the business model and the development of the path is constantly being destroyed,shaping orga-nizational vitality has become more of an important choice for private enterprises to react and adjust quickly under the impact of an uncer-tain environment.Therefore,exploring how Chinese private enter-prises can shape organizational vitality in the process of growth has become an important issue that needs to be addressed by the industry and academia.However,although the significance of organizational vitality for the sustained and healthy development of enterprises has gradually become a consensus in the theoretical community,and the research on organizational vitality has been on the rise,most of the researches still remain at the conceptual level,focusing on the development of theoretical frameworks for topics such as the con-notation of organizational vitality,its constituent elements,and the participating subjects,and ignoring the exploration of the mechanism of shaping organizational vitality.In particular,research on the orga-nizational vitality of Chinese private enterprises has mainly focused on exploring the influence of business environment and other factors on vitality,and no research has yet explored the mechanism of shap-ing the organizational vitality of Chinese private enterprises in depth.Therefore,this study selects Huayuan Industrial Group Company as the case study object,focuses the research question on how Chinese private enterprises shape organizational vitality,and tries to analyze the shaping mechanism of organizational vitality.The study found that:(1)organizational vitality shaping can be deconstructed into three levels:enterprise level,team level and individual level,and the focus and direction of organizational vitality shaping are obviously different at different levels of the organization.The focus of enter-prise level vitality shaping is to set up a consensus goal within the organization through vision inspiration and belief co-operation,the focus of team level vitality shaping is to maintain continuous motiva-tion of the key roles of the organization through cadre activation and kinetic stimulation,and the focus of individual level vitality shaping is to activate the willingness of organizational members to contribute through meaning giving and identity construction.(2)In the process of organizational growth,the shaping of organizational vitality is a process of continuous interaction and cascading from the enterprise level,to the team level,to the individual level,under the combined effect of consensus goals,continuous motivation,and willingness to contribute.Organizational vitality should be shaped by transmitting vision and beliefs at the enterprise level,followed by shaping vitality at the team level,and finally at the individual level to activate the most basic unit of the organization,with the interdependence of the three levels.Accordingly,this study constructs a hierarchical model of organizational vitality shaping based on the hierarchical disman-tling approach of enterprise level,team level,and individual level,revealing the shaping mechanism of organizational vitality during the growth process of Chinese private enterprises,which is able to broad-en the boundaries of theoretical explanations of organizational vital-ity to a certain extent,and provide new references for the subsequent theoretical explorations of Chinese private enterprises.
