个性化工作协议对员工越轨创新的影响机制研究

随着员工个性化需求的不断增加,个性化工作协议已成为人力资源管理实践的一种有效工具.基于资源保存理论,文章探讨个性化工作协议促发员工越轨创新的作用机制和边界条件,验证反馈寻求行为的中介作用以及上下级关系在该机制中的调节作用.通过373份样本数据的验证,结果发现:个性化工作协议对员工越轨创新具有显著正向作用;反馈寻求行为在个性化工作协议和员工越轨创新之间起部分中介作用;上下级关系能够强化个性化工作协议通过反馈寻求行为影响员工越轨创新的间接效应.研究结论不仅拓展了个性化工作协议的理论研究视角,更为组织充分发挥个性化工作协议的有效性提供了实践指导.
Influence of Idiosyncratic Deals on Employee Creative Deviance
With the increasing personalized needs of employees,idiosyncratic deals have become an effective tool for human re-source management practices.Based on the conservation of resources theory,this paper explores the mechanism and boundary condi-tion of idiosyncratic deals and creative deviance in order to verify the mediating role of feedback seeking behavior and the two-stage moderating role of supervisor-subordinate relationship in the model.Through the analysis of 373 sample data,the results show that id-iosyncratic deals have a positive effect on creative deviance,idiosyncratic deals indirectly influence creative deviance through feed-back seeking behavior,and supervisor-subordinate relationship has a magnifying effect in the process of idiosyncratic deals affecting creative deviance through feedback seeking behavior.The research conclusion not only expands the theoretical research perspective of idiosyncratic deals,but also provides practical guidance for organizations to fully utilize the effectiveness of idiosyncratic deals.
