Influence of Idiosyncratic Deals on Employee Creative Deviance
With the increasing personalized needs of employees,idiosyncratic deals have become an effective tool for human re-source management practices.Based on the conservation of resources theory,this paper explores the mechanism and boundary condi-tion of idiosyncratic deals and creative deviance in order to verify the mediating role of feedback seeking behavior and the two-stage moderating role of supervisor-subordinate relationship in the model.Through the analysis of 373 sample data,the results show that id-iosyncratic deals have a positive effect on creative deviance,idiosyncratic deals indirectly influence creative deviance through feed-back seeking behavior,and supervisor-subordinate relationship has a magnifying effect in the process of idiosyncratic deals affecting creative deviance through feedback seeking behavior.The research conclusion not only expands the theoretical research perspective of idiosyncratic deals,but also provides practical guidance for organizations to fully utilize the effectiveness of idiosyncratic deals.
