Can Paradoxical Leadership Influence Employees'Proactive Work Behavior?——Study Based on Employees in State-Owned Enterprises
Paradoxical leadership is an increasingly important topic for state-owned enterprises(SOEs)currently facing the challenges of maintaining stability versus implementing change,short-term profitability versus long-term sustainability,and publicness versus marketization.Based on the social cognitive theory and the chain mediation effect model,the study finds that paradoxical leadership can effectively improve employees'proactive work behaviors.Superior-subordinate relationships play a mediating role in paradoxical leadership and employees'proactive work behaviors,paradoxical leadership improves employees'proactive work behaviors through improving superior-subordinate relationships.Self-efficacy plays a mediating role in paradoxical leadership and employees'proactive work behaviors.Self-efficacy plays an intermediary role in paradoxical leadership and employee-initiated work behavior,paradoxical leadership promotes employee-initiated work behavior by improving employee self-efficacy.Subordinate relationship and self-efficacy play a chain intermediary effect in paradoxical leadership and employee-initiated work behavior,the relationship follows the pattern:Paradoxical leadership—Supervisor-subordinate relationship—Self-efficacy—Employee-initiated work behavior.
