Analysis of the mediating effect of professional identity between psychological capital and retention intention in nurses
Objective:To analyze the mediating effect of nurses'professional identity between psychological capital and retention intention.Methods:A total of 237 nurses from 4 Class A tertiary hospitals in Beijing were included,and were investigated by psychological capital scale,occupational identity scale and retention intention scale.SPSS 25.0 was used to analyze the correlation between psychological capital,occupational identity and retention intention of nurses,and AMOS 22.0 was used to analyze the mediating effect of nurses'professional identity between psychological capital and retention intention.Results:The total scores of psychological capital,professional identity and retention intention of nurses were(92.70±16.63)points,(106.87±19.51)points and(20.53±3.71)points respectively.The psychological capital,professional identity and retention intention of nurses were significantly positively correlated(P<0.01).Professional identity had a complete mediating effect between psychological capital and retention intention(β=0.43,P<0.05).Conclusion:The professional identity and retention intention of nurses were at a medium level,and the psychological capital was at a high level.Nurses'professional identity directly affects their retention intention and nurses'psychological capital and indirectly affects their retention intention through their professional identity.Nursing managers can take effective measures to improve nurses'psychological capital and professional identity,so as to improve nurses'retention intention and stabilize the nursing team.
