Why Can't Local University Counselors Be Retained:An Analysis Based on"Relative Deprivation"
The frequent turnover of personnel in the counselor team of local colleges and universities se-riously affects the quality of talent cultivation and the realization of the goal of"cultivating talents for the Party and the country".The reasons why counselors in local colleges and universities cannot be re-tained are analyzed from the perspective of relative deprivation.The relative deprivation of counselors in local colleges and universities is the negative cognition and emotional experience generated when they are compared with counselors in colleges and universities in provincial capital cities,other teach-ers in the same university and their own career expectations.Semi-structured in-depth interviews were conducted with 15 front-line full-time counselors from 3 local colleges and universities in Province H.The study found that some counselors have a sense of relative deprivation in terms of economic treat-ment,social status,professional development,marital and relationship status,etc.They either work hard to gain recognition and promotion,or choose to"lie flat"under learned helplessness to eliminate its influence,or escape local colleges and universities or counselor positions by transferring positions or leaving their jobs,but these behavioral choices are difficult to change their negative emotional expe-rience.To alleviate the sense of relative deprivation,local colleges and universities need to effectively implement the separate promotion of positions and professional titles for counselors,enhance the pro-fessional confidence of counselors,implement psychological adjustment and intervention to relieve the psychological pressure of counselors,create a supportive environment and atmosphere to enhance the sense of belonging for counselors and improve the incentive mechanism to enhance the happiness of counselors.
