心理韧性视角下妇产科护理人员心理资本与创新行为的中介效能
Mediation efficiency between psychological capital and innovative behavior of obstetrics and gynecology nursing personnel from the perspective of psychological resilience

摘要
目的 探讨心理韧性在妇产科护士心理资本和创新行为间的中介作用,为优化护理服务质量提供依据.方法 采用便利抽样法,应用心理资本量表、心理韧性量表和护士创新行为量表对乌鲁木齐市三所三甲医院225名妇产科护士进行问卷调查,使用统计分析法验证三者之间的作用机制.结果 相关分析显示:心理资本、心理韧性和护士创新行为三者之间呈正相关(P＜0.05),差异有统计学意义.心理韧性在心理资本与护士创新行为间具有部分中介作用,占总效应的27.42%.结论 心理资本既能直接影响护士创新行为,又能通过心理韧性间接对护士创新行为起作用,因此,护理管理者应重视护士心理建设,强化精神内核,提高护士内在驱动力,营造积极创新的组织氛围,进而提高护士创新行为.
Abstract
Objective To explore the mediating effect of mental toughness on psychological capital and innovative behavior of nurs-es in obstetrics and gynecology,so as to provide basis for optimizing nursing service quality.Methods The convenience sampling meth-od was used to investigate 225 nurses in obstetrics and gynecology from three Grade A hospitals in Urumqi by psychological capital scale,mental resilience scale and nurses innovation behavior scale.The mechanism of action among psychological capital,mental resil-ience and innovative behavior was verified by statistical analysis.Results Correlation analysis showed that psychological capital,men-tal resilience and innovative behavior of nurses were positively correlated(P<0.05),and the difference was statistically significant.Psychological resilience has a partial mediating effect between psychological capital and innovative behavior of nurses,accounting for 27.42%of the total effect.Conclusion Psychological capital can not only directly affect the innovative behavior of nurses,but also indi-rectly affect the innovative behavior of nurses through psychological resilience.Therefore,nursing managers should attach importance to nurses'psychological construction,strengthen their spiritual core,enhance their internal driving force,create a positive and innova-tive organizational atmosphere,and thereby improve nurses'innovative behavior.
