Mechanism of Boundary-Spanning Behavior on Employees'Creativity in Context of Knowledge Conflict
The impact of boundary-spanning behavior on employees'creativity is very important,so it becomes a hot topic in organizational behavior research.However,under the condition of the conflict between internal existing knowledge and external heterogeneous knowledge,the impact of boundary-spanning behavior on employees'creativity has not been clarified by existing research.Based on above,it constructed a moderated chain mediating model to explore the mechanism and boundary conditions of boundary-spanning behavior on employees'creativity according to the theories of resource dependence and information processing.The empirical study of 290 effective samples draw the following conclusions.Firstly,boundary-spanning behavior had a significant positive impact on employees'creativity.Secondly,cognitive flexibility and knowledge integration play the positive mediating roles between boundary-spanning behavior and employees'creativity.Thirdly,cognitive flexibility and knowledge integration play the chain mediating roles between boundary-spanning behavior and employees'creativity.Finally,knowledge conflict positively mediates the direct impact of boundary-spanning behavior on cognitive flexibility.The conclusions explored the chain mechanism of boundary-spanning behavior on employees'creativity in the context of knowledge conflict,expanded the research on the impact of boundary-spanning behavior and knowledge conflict at the individual level,deepened the mechanism of cognitive flexibility and knowledge integration on the impact of boundary-spanning behavior on creativity,broke through the existing research on the negative impact of knowledge conflict,and put forward the positive effect theory of its impact on boundary-spanning behavior.At the same time,it provides a theoretical basis and decision-making reference for enterprises to effectively improve employees'creativity through boundary-spanning
