Impact of Paradoxical Leadership on Employee Innovation——A Cross-Level Mediation Study on Team Collaboration and Employees'Boundary Spanning Behaviors
How can team leaders motivate innovation among subordinates?From the perspective of traditional Chinese philosophy of Yin and Yang,it focused on the role of paradoxical leadership and argued that the holistic understanding of paradoxical leadership impact employees'perceptions of their work roles.Through the analysis of multi time points paired data of 395 team members and 39 team leaders,it identified the dual impact pathways of paradoxical leadership on employee innovation.The research indicates that at the individual level,paradoxical leadership promotes subordinates to pay attention to both internal and external work resources,enhancing employees'boundary-spanning behavior,thus fostering employee innovation.At the team level,paradoxical leadership encourages employees to focus not only on themselves but also on the team as a whole,enhancing team collaboration,thereby promoting employee innovation,especially in a high intrateam competitive climate.The two pathways through which paradoxical leadership influences employee innovation enrich paradoxical leadership theory and employee innovation management theory,providing valuable insights for team leaders.
