Seek Advantages and Avoid Disadvantages:Differential Effects of Job Insecurity on Evasive Knowledge Hiding
As a personal psychological asset,knowledge holders often show reluctance to share their knowledge and exhibit evasive knowledge hiding behaviors.In-depth research on the causes and mechanisms that trigger evasive knowledge hiding behavior and finding effective measures for organizations to control such counterproductive work behavior are beneficial for organizations'knowledge management.Based on the perspective of job demands,it discussed the differential effects of job insecurity on evasive knowledge hiding and the scope of application of task interdependence.It also discussed the mediating role of work stress based on the"health impairment assumption"of job demands-resource theory.A total of 308 valid data were collected by means of a three-time point questionnaire,the results show that there is a"U"shaped relationship between cognitive job insecurity and employee's evasive knowledge hiding behavior;affective job insecurity positively influences employee's evasive knowledge hiding behavior;task interdependence has a positive moderating effect between affective job insecurity and employee's evasive knowledge hiding behavior;work stress has a mediating effect between affective job insecurity and employee's evasive knowledge hiding behavior.The findings enrich the research on job insecurity and illustrate the scope of application of task interdependence.It finds the influence mechanism between job insecurity and employee's evasive knowledge hiding behavior and provides valuable insights in knowledge management.
