Research on the Impact of Task Uncertainty on the Reshaping of R&D Personnel
Task uncertainty is the most prominent feature of work tasks in Internet Enterprises,and it is also one of the important factors that affect the psychological state and work behavior of R&D personnel.Based on uncertainty management theory,self-determination theory,resource conservation theory and trait activation theory,this paper sets out from the perspective of job resource-requirement matching,the mediating variables of job insecurity and proactive personality were selected in turn,and a chain mediating model from task uncertainty to job remodeling was constructed.Based on 562 valid questionnaires from R&D personnel of Internet Enterprises,using Bootstrapping repeated sampling method,the results are as follows:task uncertainty has positive effects on psychological insecurity,proactive personality and job remodeling;task uncertainty mediates job remodeling through job insecurity;task uncertainty affects job crafting with active personality;task uncertainty can activate individual active personality by inducing job insecurity,which has a positive effect on job crafting.
