A Study on the Chain Mediation Effect of Nurse's Psychological Capital,Organizational Justice Relation Between Psychological Contract and Work Engagement
Objective To investigate the relationship between psychological capital,organizational justice,psychological contract and work engagement of Chinese nurses and the internal mechanism of action.Methods From November 1 to December 30,2020,an electronic questionnaire survey of a tertiary hospital in Xiamen City was conducted on 216 nurses,using a general information questionnaire,a simplified version of the utrechtl work engagement scale-9(UWES-9),a psychological contract scale,an organizational fairness scale,and a nurse psychological capital scale to analyze the mediating effect of organizational fairness and psychological capital on nurse psychological contract and work engagement.Results The scores of nurse work engagement,psychological contract,organizational fairness,and psychological capital were(37.63±13.01)points,(80.75±16.87)points,(81.77±15.23)points,and(95.56±17.06)points,respectively.There was a positive correlation between organizational fairness,psychological capital,psychological contract,and work engagement(P<0.05).The chain mediation effect analysis shows that the psychological capital and organizational fairness of nurses played a complete mediating role between psychological contract and work engagement.Conclusion Hospital managers should develop the psychological contract of nurses through developing psychological capital and establishing supportive organization justice to enhance their work engagement.
