摘要

基于内隐追随、工作使命和社会认同等多维理论,探讨领导的追随原型与下属的追随特质匹配对下属践行职业使命的影响机理.通过采用三时点问卷调查法获取401份领导和下属的配对数据,并应用多项式回归分析和响应面分析技术进行数据整理.分析发现,在原型—特质匹配一致时,双高匹配比双低匹配更能促使下属践行职业使命和增加工作投入;在匹配不一致时,与高原型—低特质匹配相比,低原型—高特质匹配更能促进下属践行职业使命和工作投入.工作投入中介了原型—特质匹配一致与践行职业使命的关系.组织文化认同调节了原型—特质匹配与工作投入的关系,高组织文化认同比低组织文化认同更能强化原型—特质匹配与工作投入的关系.从上下级匹配视角揭示追随特质对警察践行职业使命的过程和边界机制,对丰富职业使命研究体系具有重要的理论意义.

Abstract

According to the implicit followership,work as a calling,and social identity theories,this study explored the influence process of leaders'positive followership prototype and subordinates'followership trait congruence on living career calling.A three-wave questionnaire survey method was used to obtain 401 leader-subordinate dyadic data from Sichuan province in China.Thepolynomial regression analysis and response surface analysis were used to analyze the data.The results showed that when there is consistency in the prototype-trait matching,a high-high match is more effective than a low-low match in promoting subordinates'practice of their professional mission and increasing work engagement.When there is inconsistency in matching,low prototype-high trait matching is more effective than high prototype-low trait matching in promoting subordinates'practice of their professional mission and work engagement.Work engagement mediates the relationship between consistent prototype-trait matching and the practice of the professional mission.Organizational cultural identity moderates the relationship between prototype-trait matching and work engagement,with high organizational cultural identity strengthening the relationship more than low organizational cultural identity.This study reveals how followership traits influence police officers'living a calling processes and boundary mechanisms from the leader-subordinate dyadic perspective.It has an important theoretical value for enriching the research system of career calling.Moreover,it provides practical implications for promoting police officers living their callings out.
