Impact of Authentic Leadership on Employees'Boundary-spanning Behavior:A Dual Path Exploration Based on Cognition and Emotion
To clarify the pathways and boundary conditions through which authentic leadership influences employees'boundary-spanning behavior, this study, based on cognitive-emotional personality system theory, introduces work meaningfulness and positive emotions to construct a dual mediation model. It also explores the boundary role of growth demand intensity.Analysis of 429 valid questionnaires led to the following conclusions:authentic leadership positively influences employee boundary-spanning behavior;work meaningfulness and positive emotions mediate the relationship between authentic leadership and employee boundary-spanning behavior;and growth demand intensity positively moderates the impact of work meaningfulness and positive emotions on employee boundary-spanning behavior, further moderating the indirect effects of authentic leadership on employees'boundary-spanning behavior through work meaningfulness and positive emotions.
