真实型领导对员工跨界行为的影响——基于认知和情感的双路径探究

为了明确真实型领导影响员工跨界行为的作用路径和边界条件,基于认知—情感人格系统理论,引入工作意义感和积极情绪,构建真实型领导影响员工跨界行为的双中介模型,探讨了成长需求强度在其中的边界作用.通过对429份有效问卷进行分析,得出如下结论:真实型领导正向影响员工跨界行为;工作意义感、积极情绪分别在真实型领导和员工跨界行为之间发挥中介作用;成长需求强度正向调节了工作意义感和积极情绪对员工跨界行为的影响,并且进一步调节了真实型领导通过工作意义感和积极情绪影响员工跨界行为的间接效应.
Impact of Authentic Leadership on Employees'Boundary-spanning Behavior:A Dual Path Exploration Based on Cognition and Emotion
To clarify the pathways and boundary conditions through which authentic leadership influences employees'boundary-spanning behavior,this study,based on cognitive-emotional personality system theory,introduces work meaningfulness and positive emotions to construct a dual mediation model.It also explores the boundary role of growth demand intensity.Analysis of 429 valid questionnaires led to the following conclusions:authentic leadership positively influences employee boundary-spanning behavior;work meaningfulness and positive emotions mediate the relationship between authentic leadership and employee boundary-spanning behavior;and growth demand intensity positively moderates the impact of work meaningfulness and positive emotions on employee boundary-spanning behavior,further moderating the indirect effects of authentic leadership on employees'boundary-spanning behavior through work meaningfulness and positive emotions.
