The effects of illegitimate tasks on employee withdrawal behavior
Based on the affective event theory,this study constructed and tested a moderated mediation model to explore the influence mechanism of illegitimate tasks on employee work withdrawal behavior.An anonymous survey was conducted on 486 employees from many regions of China by using illegitimate tasks scale,negative emotion scale,collectivism orientation scale and work withdrawal behavior scale.The results show that:(1)illegitimate tasks are positively correlated with work withdrawal behavior;(2)the partial mediating effect of negative emotion between illegitimate tasks and work withdrawal behavior was significant;(3)collectivism has a negative moderating effect on the relationship between illegitimate tasks and negative emotion,as well as the indirect effect of illegitimate tasks on employee work withdrawal behavior through negative emotion.The above conclusions provide enlightenment for leaders to take relevant measures to intervene the negative impact of illegitimate tasks on employees:First,improve the Person-Post Matching system and optimize the allocation of human resources;Secondly,pay attention to the management of employees'emotions and develop staff psychological counseling plan;Thirdly,create a collectivist cultural atmosphere to strengthen the sense of identity of employees to the organization.
