How to Retain Excellent Teachers:Empirical Investigation of County-level High Schools in the Southwest Region
County-level high education revitalization in the Southwest region relies on the support and guarantee of a high-quality teacher workforce.Preventing the loss of excellent teachers in county-level schools has become an urgent and important issue to address.Based on the theory of resource conservation,this study conducted a questionnaire survey of 976 teachers from nine county-level schools in the Southwest region to investigate the impact of the profes-sional plateau on their intention to leave,as well as the mediating role of organizational support and the pathway of psychological capital.The results showed that the professional plateau significantly directly predicted the intention to leave and also significantly influenced the intention to leave through the mediating effect of organizational support.Additionally,psychological capital(self-efficacy,optimism,hope)played a moderating role in the relationship be-tween the professional plateau and intention to leave among county-level teachers.The study findings provide a new research perspective for maintaining the stability of the county-level teacher workforce and promoting the revitalization of county-level education.
