新生代乡村教师队伍建设的成效、困境与对策

作为乡村教育的新生力量和未来的中流砥柱,新生代乡村教师关系到乡村师资的可持续发展和乡村教育的现代化进程,为乡村教师队伍建设的重中之重.在国家教师政策的支持和作用下,新生代乡村教师在教师资源供给、师资整体质量和素质能力提升等方面取得了突出成效.然而,由于职业转换能力强、城市化特征明显和离农化倾向突出,新生代乡村教师队伍依然面临着不同程度的结构缺失和人才流失等问题.树立由"本地化"转向"本土化"的建设理念,完善职前职后一体化的师资培养模式,提前回应新生代乡村教师的真实关切、动态调适现行有关乡村教师发展的政策和加快维护乡村教师稳定的社会环境建设极为重要.
The Achievements,Dilemmas and Countermeasures of the Construction of New Generation Rural Teachers
As the new force of rural education and the mainstay of the future,the new generation rural teachers are related to the sustainable development of rural teachers and the modernization process of rural education,which should be the top pri-ority in the construction of rural teachers.Under the support and influence of national teacher policies,the new generation rural teachers have achieved remarkable results in the supply of teacher resources,the overall quality of teaching staff and the improvement of ability.However,the new generation rural teachers are still faced with problems such as lack of struc-ture and brain drain due to stronger career switching ability,more obvious characteristics of urbanization and more promi-nent tendency of leaving countryside.Based on this,it is extremely important to renew the construction idea from nativity to localization;improve the integrated pre-service and post-service teacher training mode;respond to the real concerns of the new generation rural teachers in advance;adjust the current policy on the development of rural teachers dynamically;accelerate the pace of building social environment for the stability of rural teachers.
