Mediating effect of personal-organizational fit in clinical nurses'workplace social capital and career calling
Objective To explore the mediating role of personal-organizational fit between clinical nurses'workplace social capital and career calling,to provide a theoretical basis for improving nurses'career calling.Methods A convenience sampling method was used to se-lect 356 nurses from four tertiary grade-A general hospitals in Tianjin and Shandong from April to July 2023 to conduct the research using the general information questionnaire,Workplace Social Capital Scale,the Personal-Organizational Fit Scale,and the Calling Scale-12.Results The scores of nurses'workplace social capital,personal-organizational fit,and career calling were(29.39±5.36),(37.65±6.69)and(39.97±7.63)respectively,and the variables were positively correlated with each other(r=0.630~0.663,all P<0.01).Personal-organi-zational fit played a mediating role between workplace social capital and career calling,with an effect value of 0.380,accounting for 41.21% .Conclusion Nurses'career calling is at an intermediate level,and personal-organizational fit plays a mediating role between workplace so-cial capital and career calling.It is suggested that hospital administrators should create a work environment of rapport,values and supply-de-mand fit,and provide humanistic care for clinical nurses to improve nurses'workplace social capital,and personal-organizational fit and thus promote their career calling.
