Current situation and influencing factors of in-hospital job transfer tendency of nurses in emergency department
Objective To investigate the influencing factors of in-hospital job transfer tendency of nurses in emer-gency department,and analyze the effect path of individual factors,organizational factors,and work environment on job transfer tendency by constructing structural equation model.Methods Convenience sampling method was used to select research subjects,and a total of 208 emergency department nurses in 3 tertiary hospitals from March to July 2022 were surveyed by a self-made general information survey questionnaire,Nurse Transfer Intention Scale,Work-Family Conflict Scale,etc.The t-test of two independent sample,analysis of variance,Pearson correlation,and lin-ear regression model were used to analyze the relationship between each variable and transfer intention,and structur-al equation modeling was used to analyze the specific paths of each factor affecting transfer tendency.Results The scores of job transfer tendency,work family conflict,violence in medical places,and psychological resilience among 208 nurses in emergency department had(11.66±2.16)points,(54.42±10.78)points,[8(5,11)]points,and(62.86±11.59)points.Based on Pearson correlation analysis,linear regression analysis,and Price-Muller model,the relationship between each factor and the tendency of in-hospital job transfer was determined,and further analysis of structural equation model showed that the model path map had a good fit with the actual data.Bootstrap method was used to test the mediating effect,and the direct effect of night shift days per month on job transfer tendency was significant,and the mediating effect through work-family conflict and the chain mediating effect through work-family conflict and psychological resilience were significant,and the mediating effect values were 0.30 and 0.13,respective-ly,and the total Mesomeric mediating effect value was 0.43(all P<0.05);At the same time,workplace violence not only directly predicted job transfer tendency,but also indirectly predicted job transfer tendency through psycho-logical resilience,with a mediating effect value of 0.31(all P<0.05).Conclusion The level of job transfer tendency among nurses in emergency department is relatively high,and night shift days,work family conflicts,violence in medical facilities,and psychological resilience have direct or indirect impact on job transfer tendency.Nursing man-agers can reduce nurses'transfer tendency by improving the organizational atmosphere of the department,arranging shifts reasonably,strengthening specialized training to avoid medical violence,and establishing scientific reward mechanisms.
