民办养老机构护理员角色压力对职业倦怠的影响研究

摘要
通过编制一般资料调查表、角色压力量表、职业倦怠量表,以武汉市36 家民办养老机构 168 名护理员为被试,分析角色压力对职业倦怠的影响.研究结果表明:民办养老机构超过六成的护理员存在中度及以上的角色压力和中度及以上的职业倦怠.回归分析发现:不同年龄、学历、工资待遇差异对职业倦怠的影响具有统计学意义;护理员角色压力对职业倦怠具有显著的正向影响效应,其中角色负荷的影响效应最大,角色冲突次之,角色模糊最小.需要关注护理员的角色压力、职业倦怠现状,并充分发挥外部赋权与内在增能的双轮驱动作用,帮助护理员进行角色减负、冲突消解和角色厘清,降低该群体的职业倦怠.
Abstract
In this study,a general data questionnaire,role stress scale and job burnout scale were developed to analyze the influence of role stress on job burnout among 168 nurses from 36 private nursing institutions in Wuhan.The results show that more than 60%of nursing staff in private nursing institutions have moderate role pressure and moderate job burnout.Through regression analysis,it is found that there are statistically significant differences in job burnout among different age,education background and salary.Role stress has a significant positive effect on job burnout,in which role load is the largest,role conflict is the second,and role ambiguity is the least.It is necessary to pay attention to the role pressure and job burnout status of nursing staff,and give full play to the two-wheel driving role of external empowerment and internal empowerment,to help nursing staff to reduce the role burden,conflict resolution and role clarification,and reduce the job burnout of this group.
