乡村振兴背景下小学科学教师队伍建设的困境与对策——基于凉山州小学科学教师教学胜任力的实证研究.

提升乡村教育质量是面向新时代乡村振兴战略的重要工作内容.科学教师是履行科学教育教学职责的专业人员,是影响科学教育质量的重要因素.2022年教育部发布《关于加强小学科学教师培养的通知》,科学教师培养成为教师队伍建设的重要内容.为深入了解和分析我国小学科学教师队伍情况,揭示科学教师教学胜任力的现状及群体差异特征,以凉山州为例,选取质量较好、质量一般和质量有待提升的三个市县,采取分层随机抽样的方法进行小学科学教师教学胜任力情境判断测验的测试和问卷调查,共收回有效测试卷和问卷各617份.研究发现:整体而言,教学胜任力处于低分段的教师较多;41-50岁是科学教师的成熟期,50岁以后教师教学胜任力稍有降低;20年教龄以上的教师教学胜任力最高;教师教学效能感、教师专业自主发展意识对教师教学胜任力具有显著正向影响,组织支持感能够正向调节教师专业自主发展意识对教学胜任力的影响.同时,也发现了几个突出问题:教师队伍中依然存在大量的教非所学的现象;教师队伍中存在大量的兼任科学教师;乡村教师教学胜任力显著低于城镇教师;特岗教师教学胜任力显著低于学校在编教师.这些问题反映出小学科学教师特别是乡村小学科学教师缺口量较大、教师结构不合理、整体胜任力水平较低、特岗教师教学胜任力亟待提升等现实困境.结合影响因素分析,提出以下建议:以制度建设为引领加强科学教师队伍建设;以学校治理为依托构建科学教师专业自主发展环境;以专项管理和培训为抓手,提升兼任教师和特岗教师的科学教学水平.
Difficulties and Countermeasures of the Construction of Primary School Science Teachers Under the Background of Rural Revitalization——An Empirical Study Based on the Teaching Competence of Primary School Science Teachers inLiangshan Prefecture
Improving the quality of rural education is an important part of the rural revitalization strategy in the new era.Science teachers are professionals who perform the responsibilities of science education and teach-ing,and they are an important factor influencing the quality of science education.In 2022,the Ministry of Educa-tion issued the Notice on Strengthening the Training of Primary School Science Teachers,setting the training of science teachers an important part of teacher team building.In order to deeply understand and analyze the situa-tion of primary school science teachers in China,and to reveal the current situation and group differences of sci-ence teachers'teaching competence,this study took Liangshan Prefecture as an example,selected three cities and counties with good quality,general quality and quality to be improved respectively,and adopted the method of stratified random sampling to conduct situational judgment test and questionnaire survey.A total of 617 data of science teachers were validly collected.The study found that:on the whole,there are more teachers with low teaching competence;41-50-year old is the mature period of science teachers,and teachers'teaching compe-tence decreases slightly after the age of 50;teachers with more than 20 years of teaching experience have the highest teaching competence;teachers'sense of teaching efficacy and awareness of professional self-develop-ment have a significant positive impact on teaching competence,and the sense of organizational support positive-ly regulates the impact of teachers'professional self-development awareness on teaching competence.At the same time,this study identified several prominent problems:there were still a large number of teachers teaching subjects they did not major in,there were a large number of part-time science teachers in the teaching team;the teaching competence of rural teachers was significantly lower than that of urban teachers;the teaching compe-tence of special post teachers was significantly lower than that of teachers on school rolls.These problems reflect the practical dilemmas such as the large gap of primary school science teachers,especially rural teachers,the un-reasonable structure of teachers,the low level of overall competence,and the urgent need to improve the teach-ing competence of special post teachers.With the analysis of influencing factors,the following suggestions are proposed:under the guidance of system construction,strengthen the construction of the science teacher team;on the basis of school governance,build a professional autonomous development environment for science teachers;and through special management and training,improve the scientific teaching level of part-time teachers and spe-cial post teachers.
