在当今 VUCA环境下,企业竞争日益激烈,员工主动工作行为是企业获得成功必不可少的关键之一.通过引用压力认知评估理论和资源保存理论探索工作压力和心理韧性对"千禧一代"员工在工作场所中的主动工作行为的作用机制和边界条件.使用问卷调查对 424 名"千禧一代"员工的数据进行实证分析,研究结果表明:工作场所中的压力与员工挑战性评估呈 U型关系,即低压力和高压力都能引起员工的挑战性性评估.心理韧性加强两者之间的 U 型关系,进一步影响员工主动工作行为.这一作用路径扩展了员工主动工作行为的前因机制研究,并且为企业从员工压力认知评估角度指导员工主动工作提供一定的管理建议.
Research on The Influence Mechanism of Work Stress on The Active Work Behavior of Millennial Employees
In today’s VUCA environment,where competition is becoming increasingly fierce,employee proactive work behavior is one of the keys to success.Stress cognitive assessment theory and resource conservation theory are used to explore the mechanism and boundary conditions of job stress and resili-ence on the active work behavior of millennial employees in the workplace.Through the empirical anal-ysis of the data of 424"millennial"employees,the results show that there is a U-shaped relationship between stress in the workplace and employee challenge assessment,that is,both low stress and high stress can cause employee challenge assessment.Resilience strengthens the U-shaped relationship be-tween the two,which further influences employees’active work behavior.This approach expands the research on the antecedent mechanism of employees’active work behavior,and provides some manage-ment suggestions for enterprises to guide employees’active work from the perspective of employee stress cognitive assessment.
