剥削型领导对员工恶意知识隐藏行为的影响研究

剥削型领导作为以领导自利为典型特征的行为方式,在管理实践中会引发诸多负面效应.基于社会认知理论、社会交换理论,运用SPSS和 MPlus对数据进行实证分析来探讨剥削型领导通过道德推脱对员工恶意知识隐藏行为的影响机制.研究结果表明,剥削型领导能通过引起员工的道德推脱进而引起员工的恶意知识隐藏行为,并且当员工道德认同水平较高时,个体受剥削型领导影响产生道德推脱的可能性更小,引起的员工恶意知识隐藏行为也较少.研究对企业如何降低员工的道德推脱,促进员工之间的知识共享具有借鉴参考意义.
Research on the Impact of Exploitative Leadership on Employees' Malicious Knowledge Hiding Behavior
As a typical behavior characterized by leadership self-interest,exploitative leadership will cause many negative effects in management practice.Based on the theory of social cognition and social exchange,SPSS and MPlus were used to conduct empirical analysis of data to explore the influence mechanism of exploitative leadership on employees'malicious knowledge hiding behavior through moral disengagement.The results show that exploitative leadership can cause employees'malicious knowledge hiding behaviors by causing employees'moral disengagement,and when employees'moral identity lev-el is high,individuals are less likely to have moral delinquency under the influence of exploitative lead-ership,and the malicious knowledge hiding behaviors of employees are less.The research has certain guiding significance for enterprises to reduce the moral shirking of employees and promote knowledge sharing among employees.
