The Impact of Organizational Support on the Innovation Performance of R&D Personnel in Patent-Intensive Firms:Mediated by Knowledge Contribution
Based on the social exchange theory,this paper takes 150 patent R&D personnel from 46 patent-intensive enterprises as the research object,and uses the number of patents participated in R&D as the measurement index of innovation performance,and explores the relationship between organizational support and R&D personnel's innovation performance,as well as the mediating role of knowledge contribution(explicit knowledge contribution and implicit knowledge contribution)and the moderating effect of growth demand intensity.The results show that organizational support is positively correlated with the performance of R&D personnel,and the innovation performance of R&D personnel can benefit from a higher level of tacit knowledge contribution,and the positive effect of organizational support on tacit knowledge contribution is partly moderated by the intensity of growth demand.Therefore,it is suggested that companies should create a high level of organizational support by formulating relevant democratic policies,and pay attention to the internal evaluation system of the organization to enhance the awareness of employees'contributions.
