情感与认知视角下团队正念型领导对团队韧性的影响研究

Impact of Team Mindful Leadership on Team Resilience from the Perspective of Emotion and Cognition

在当今颠覆性数字技术不断涌现且竞争环境高度动荡的背景下,团队常常面临各种消极经历和逆境情境,如何建构团队韧性成为管理实践和理论研究亟需解决的重要问题.依托资源保存理论解析并整合团队领导、情感、认知和文化等多元建构资源及其建构机理,基于有调节的二元中介模型研究团队正念型领导对团队韧性的影响效果,探讨在此过程中团队成员共情与团队状态正念的传导机制以及团队任务反思的调节效应.基于对主管—下属匹配调研获取的主管问卷82份和下属问卷279份的实证研究,结果发现控制真诚型领导和服务型领导之后,团队正念型领导不仅显著提升了团队韧性,而且通过促进团队状态正念和团队成员共情进一步提升了团队韧性.同时,团队任务反思正向调节了这一过程,即团队任务反思水平越高,团队正念型领导不仅对团队韧性的直接影响越强,而且通过团队成员共情和团队状态正念的中介进而对团队韧性的间接影响也越强.
In today's disruptive technologies and highly volatile competitive environment,teams are often faced with a variety of negative experiences and adverse situations,which can lead to team failures and decreased performance,and teams must develop the ability to cope and adapt to various adverse conditions.Team resilience is an important asset that can effectively improve team function and team performance in the face of negative events.Therefore,how to construct team resilience has become the focus of common attention in academia and practice.Conservation of resource theory points out that resources are valuable things or ways to obtain valuable things for individuals or teams.Resources can compensate or enhance other resources and promote the further development of work resources.So the availability of re-sources and how they are constructed are the dividing lines between resilience and vulnerability.To gain resilience momen-tum in adversity,organizations and their members must utilize all available resources.In view of the fact that resources are unlikely to exist alone and tend to develop in groups,this study,based on the framework of team input(I)-process(P)-output(O)to explore the construction mechanism of team resilience.From the perspective of team input,in the context of information overload seriously consuming attention resources,mindful leadership with the advantage of attention focus has gradually attracted attention.Conservation of resource theory holds that effective investment of resources can lead to a spiral of resources and thus enhance the resilience of individuals or teams.By optimizing the dynamic allocation of attention resources,mindful leadership promotes the accumulation and upward spiral of team resources,which is expected to improve the adaptability of the team and shape the team resilience.From the perspective of team process,as an important team emotional resource,empathy has been proved to be bene-ficial to organizations and teams.At the same time,mindfulness has a positive impact on the physical and mental health,interpersonal relationship and work performance of organization members,and is an important cognitive resource benefi-cial to individual development.Although existing studies have explored the construction process of team resilience from the perspectives of team emotion,team cognition,team relationship,team psychology and team climate,they have ignored the important role of team members'empathy and team state mindfulness in the construction process of team resilience.From the perspective of team context,conservation of resource theory points out that resources always exist in a spe-cific ecological environment and are nourished or inhibited by the ecological environment.Therefore,resources in cultural context may have a regulatory effect on the construction of team resilience.In addition,previous studies have ignored the fact that the team resilience of Chinese enterprises depends on the Chinese cultural context,under which Chinese enterpris-es and teams have strong resilience.Reflection and introspection are an important part of Chinese cultural resources and a core element of Chinese culture's ability to adapt to diverse changes and complex challenges.Therefore,this study will deeply explore the regulatory mechanism of team task reflection in the construction mechanism of team resilience.This study is based on the classic team research framework of team input(I)-process(P)-output(O),and relies on the internal logic of conservation of resource theory to focus on four inseparable resources in a team-team leadership,team emotion,team cognition and cultural context.Based on the dual pathway of emotion and cognition,the mediating role of team members'empathy and team state mindfulness as well as the moderating effect of team task reflection were investi-gated.Based on the empirical study of 82 supervisor questionnaires and 279 subordinate questionnaires obtained from the manager-subordinate matching survey,and based on the statistical analysis of SPSS22.0 and LISREL8.72,the statistical analysis shows that:(1)team mindful leadership has a positive impact on team resilience.(2)Team member empathy and team state mindfulness play a partial mediating role between team mindful leadership and team resilience.(3)Team task reflection has a moderating effect between team mindful leadership and team resilience,and the positive effect of team mindful leadership on team resilience increases with the enhancement of team task reflection.(4)Team task reflection also moderates the mediating effects of team member empathy and team state mindfulness between team mindful leadership and team resilience.The mediating role of team member empathy and team state mindfulness between team mindful lead-ership and team resilience increased with the enhancement of team task reflection.
