How Proactive Personality Drives Employees'Innovative Behavior in Digital Enterprises?A Serial Mediation Model Based on the Moderating Effect of Platform Leadership
As the core of the national digital economy infrastructure construction,the innovation development path of digital enterprises has been widely concerned by academia and industry.Compared with traditional enterprises,the core as-sets of digital enterprises have gradually changed from"material resources"represented by raw materials to"intellectual re-sources"represented by employees.Employee innovative plays a vital role in the overall innovation system of digital enter-prises.Based on this,how to fully stimulate the innovation vitality of employees in digital enterprises,so as to build a sus-tainable new driving force for the development of digital economy,has increasingly become a new hotspot in the research field of organizational innovation management.However,there is still a lack of in-depth discussion on the antecedent mecha-nism of employees'innovative behavior in digital enterprises in the existing literature,especially the lack of systematic ante-cedent research that integrates the internal characteristics such as employees'personality and environmental characteristics such as leadership style.In this paper,we focuses on the new trend of employee self-management and leadership platformization in the digital economy era,discusses the positive influence of proactive personality on employees'innovative behavior in digital enter-prises by using proactive behavior theory,and pays attention to the serial mediating role played by thriving at work and knowledge sharing between proactive personality and employees'innovative behavior,as well as the moderating effect of platform leadership on direct role and serial mediating role,thus forming a theoretical research framework based on digital enterprise situation.Specifically,sample data were collected by means of questionnaire survey.The main research objects are employees in digital enterprises in Shandong,Jiangsu,Shanghai and so on.Finally,303 valid questionnaires were collected.On this basis,this study comprehensively applied hierarchical regression analysis and Bootstrap method to empirically test the moderated serial mediation model.The results show that:(1)Proactive personality has a significant positive impact on employees'innovative behavior.(2)Thriving at work and knowledge sharing play a partial mediating role in the positive influence of proactive personality on employees'innovative behavior.(3)Thriving at work and knowledge sharing play a serial mediating role in the positive in-fluence of proactive personality on employees'innovative behavior.(4)The moderating effect of platform leadership on the relationship between proactive personality and employees'innovative behavior has not reached a significant level.(5)Plat-form leadership can significantly enhance the positive effect of thriving at work and knowledge sharing,and thus realize the moderating effect on the serial mediating relationship.In other words,the stronger the level of platform leadership,the stron-ger the mediating role of thriving at work and knowledge sharing in the relationship between proactive personality and em-ployees'innovative behavior.The research conclusion can produce the following management enlightenment.First of all,digital enterprises should actively introduce and cultivate proactive personality employees to stimulate endogenous innovation vitality and provide continuous empowerment for organizational innovation and development.Secondly,by introducing competitive incentive mechanisms and creating a positive organizational atmosphere,digital enterprises can activate and maintain employees'thriving at work,promote them to continuously obtain state energy,thus optimistically coping with and successfully over-coming the difficulties and challenges in the innovation process.Thirdly,digital enterprises need to create an unobstructed knowledge environment,encourage employees to actively participate in knowledge sharing activities,and help them accumu-late essential knowledge elements for innovation.Last but not least,enterprises should actively promote the construction of platform leadership style,strive to create a common career platform for employees to show themselves,improve themselves and realize themselves,so as to shape the incentive space of proactive behavior based on the win-win concept,and drive em-ployees to implement innovative behaviors.In summary,relevant conclusions enrich the theoretical system of the antecedent mechanism of employees'innovative behavior,and provide path enlightenment for promoting the transformation of digital enterprise employees from"self-im-provement orientation of employee"to"double-win orientation of organization and employee".At the same time,it needs to be admitted that our research also has some limitations.In order to make up for the shortcomings of this study,the scope of sample research can be expanded in future studies,so as to enhance the universality of research conclusions.At the same time,future studies can explore the moderating effects of different types of variables on the serial mediation relationship from other perspectives such as trait activation theory or social cognitive theory,so as to broaden the theoretical framework of this study.
