医务人员付出回报失衡对职业倦怠的影响

目的 探讨医务人员付出回报失衡、工作家庭冲突、职业认同感和职业倦怠之间的关系,构建医务人员付出回报失衡对职业倦怠影响的作用模型。方法 采取便利抽样法,于 2022 年 5 月至 6月采用一般情况调查问卷、付出-回报失衡量表、工作家庭冲突量表、职业认同量表和职业倦怠量表对国内多家医院 625 名医务人员进行调查。结果 医务人员职业倦怠与付出回报失衡、工作家庭冲突、职业认同感显著相关(P<0。01)。付出回报失衡正向显著预测职业倦怠(P<0。001)。工作家庭冲突在付出回报失衡与职业倦怠之间的中介效应显著(P<0。001)。职业认同感在付出回报失衡与职业倦怠间调节作用显著(P<0。05)。结论 医务人员的付出回报失衡对职业倦怠有正向预测作用,工作家庭冲突在付出回报失衡和职业倦怠之间起中介作用,职业认同感在付出回报失衡和职业倦怠之间起调节作用。
Impact of effort-reward imbalance on job burnout in medical staff
Objective To explore the relationship between medical staff's effort-reward imbalance,work-family conflict,professional identity and job burnout,and to develop a model linking effort-reward imbalance and job burnout of medical staff.Methods The convenience sampling method was adopted to investigate 625 medical staff in several hospitals in China by general situation questionnaire,effort-reward imbalance questionnaire,word-family conflict scale,professional identity scale and job burnout scale from May to June 2022.Results There were significantly correlations between job burnout and effort-reward imbalance,work-family conflict and professional identity among medical staff(P<0.01).Effort-reward imbalance positively predicts job burnout(P<0.001).The mediating effect of work-family conflict on the effort-reward imbalance and job burnout was significant(P<0.001).The moderating effect of professional identity on the effort-reward imbalance and job burnout was significant(P<0.05).Conclusion Medical staff's effort-reward imbalance has a positive predictive effect on job burnout.Work-family conflict plays a mediating role between effort-reward imbalance and job burnout,and professional identity plays a moderating role between effort-reward imbalance and job burnout.
