Impact of Organizational Support,Organizational Identification and Collective Psychological Ownership on Child Social Worker Turnover Propensity
This paper uses the data of the"China Social Work Dynamics Survey"(CSWLS2019)to explore the mediating role of collective psychological ownership in the relationship between organizational support and turnover propensity,and the moderating role of organizational identity in the relationship between organizational support and collective psychological ownership.The study finds that organizational support can directly affect the turnover tend-ency of child social workers;Collective psychological ownership plays a partial mediating role between organization-al support and turnover propensity.Organizational identity positively moderates the impact of organizational support on collective psychological ownership.Therefore,in the process of building a social work talent team,we should increase the organizational support for social workers,and at the same time,we should stimulate the collective psy-chological ownership of child social workers,enhance their sense of belonging and identity to the organization,and take targeted measures to reduce the tendency of child social workers to leave their jobs.
