How Does Social Support Influence Rural Teachers'Turnover Intentions:An Analysis Based on the Sequential Mediation Effect
The revitalization of rural education is key to achieving educational equality,and the stability of rural teachers is the foundation for high-quality development of rural education.Retention of rural teachers largely depends on their turnover intentions.This study surveyed 2463 rural teachers to explore the impact pathways and mechanisms of social support on their turnover intentions.The findings reveal that rural teachers with higher teaching grades and longer years of service exhibit lower turnover intentions;social support positively predicts rural teachers'professional identity and job satisfaction,both of which negatively predict turnover intentions;social support not only negatively influences turnover intentions through the independent mediating effects of professional identity and job satisfaction,but also through the sequential mediating effect of both factors.To prevent and reduce turnover of rural teachers,it is necessary to further improve a multi-layered social support system,cultivate rural teachers'professional identity and attachment to local communities,enhance their job satisfaction,and improve conditions for professional development.
