As an important cultural symbol rooted in the native China, face is often regarded as a key point to analyze the Chinese people's psychological activities and behavior orientation. In the past half century, quite a number of scholars have studied the connotation and influence of face, but the existing literature mostly focuses on the influence of individual face concept on behavior choice.Based on the multi-layer linear model constructed by identity theory and social exchange theory, this paper points out that organizational"face-earning"culture and"face-protecting"culture will have a positive and negative cross-layer impact on employees'moral identity respectively, and then have a"double-edge"effect on unethical pro-organizational behavior(UPB).Therefore, enterprise managers should view face culture correctly to ensure the consistent sense of collective honor;attach attention to employee moral education and establish positive workplace ethical values;flexibly adjust the relationship contract to reduce unethical behavior.
