任务不确定性下行为控制对内部创业的影响机制研究

植根内部创业情景,基于自我决定理论,构建了行为控制通过胜任需要影响员工内部创业行为的理论模型.对344份问卷数据进行检验,结果发现,行为控制正向影响员工内部创业行为,胜任需要在行为控制与员工内部创业行为间起中介作用,任务不确定性正向调节行为控制通过胜任需要影响员工内部创业行为的中介机制.
Influence Mechanism of Behavior Control on Intrapreneurship Under Task Uncertainty
This study is rooted in the intrapreneurship scenario,and based on self-determination theory,a theoretical model of behavior control influencing employees'intrapreneurial behavior through competency needs is constructed.A test of 344 questionnaire data found that behavior control positively affects employees'intrapreneurial behavior,competency needs play a mediating role between behavior control and employees'intrapreneurial behavior,and the moderation effect of task uncer-tainty on the relationship between behavior control and employees'intrapreneurial behavior is entirely through the competen-cy needs.This study uncovers the intrinsic incentive mechanism of behavior control on employees'intrapreneurial behavior,expands the applicable scenarios of self-determination theory,and also plays an enlightening role in intrapreneurship man-agement in enterprises.
