摘要

基于社会建构视角构建内外部环境对员工越轨创新的影响机制模型和336份中小企业员工调查数据实证检验.结果发现:组织创新氛围正向影响员工越轨创新,创新自我效能感在组织创新氛围对员工越轨创新的影响中起中介作用;对外部威胁的恐惧负向调节组织创新氛围与创新自我效能感之间的关系;工作自主性弱化了对外部威胁的恐惧的负向调节效应,即组织创新氛围、对外部威胁的恐惧和工作自主性三者在个体认知的交互中共同建构员工的创新自我效能感,进而影响员工的越轨创新.

Abstract

Based on the perspective of social construction,this paper builds a mechanism model of the influence of the inter-nal and external environment on employees'bootleg innovation.Through hierarchical regression analysis of 336 employees survey data of small and medium-sized enterprises,the results show that organizational innovation climate positively affects employees'bootleg innovation,and innovation self-efficacy partially mediates the impact of organizational innovation climate on employees'bootleg innovation.Fear of external threats negatively moderates the relationship between organizational creative climate and innovative self-efficacy;job autonomy can weaken the negative moderating effect brought by fear of external threats,that is,organizational innovation climate,fear of external threats,and job autonomy jointly construct employees'sense of innovation self-efficacy in the interaction with individual cognition,and thus affect employees'bootleg innovation.
