人才引进政策对企业突破性创新的影响——基于生命周期理论的检验

基于2012-2021年中国沪深A股上市企业数据,剖析人才引进政策对不同生命周期企业突破性创新的作用效果及作用机制.结果显示:总体上人才引进政策有利于推动企业突破性创新;分生命周期阶段看,人才引进政策能够推动成长期、成熟期企业突破性创新,对衰退期企业作用不明显.异质性分析发现,政策效果集中体现在成长期和成熟期的民营企业和高科技企业,对成熟期传统企业也有促进作用,但对国有企业突破性创新未起到促进作用.人才引进政策通过助力企业提升人力资本、增加研发投入、获取创新资源,促进突破性创新.创新平台的设立与人才引进政策支持在促进成熟期企业突破性创新中具有替代效应,进一步地,人才引进政策有利于提高成熟期企业突破性创新效率.
The Impact of Talent Introduction Policy on Enterprise Breakthrough Innovation:Empirical Evidence Based on Life Cycle Theory
Based on the data of Shanghai and Shenzhen A-share listed enterprises from 2012 to 2021,this paper analyzes the effect and mechanism of talent introduction policy on breakthrough innovation of enterprises with different life cycles.The results show that the talent introduction policy promotes breakthrough innovation in enterprises.According to the life cy-cle stage,the talent introduction policy can promote breakthrough innovation in enterprises in the growth and maturity stages.Heterogeneity analysis shows that the policy effect is mainly reflected in the private enterprises and high-tech enterprises in the growth and maturity stages,and it also promotes the traditional enterprises in the maturity stage but does not promote the breakthrough innovation of state-owned enterprises.The talent introduction policy promotes breakthrough innovation by helping enterprises improve human capital,increase R&D investment,and obtain innovative resources.The establishment of an innovation platform and talent introduction policy support have a substitution effect in promoting the breakthrough innova-tion of mature enterprises.Furthermore,talent introduction policy is conducive to improving the breakthrough innovation effi-ciency of mature enterprises.
