The"Secrets"of Workplace Success for Older Workers:Configuration Study Based on NCA and fsQCA
Based on the job demands-resources model,this paper,integrating NCA and fsQCA methods,explores the com-plex mechanism of job complexity,work-family conflict,age-inclusive human resource management(AHRM),perceived organizational support and occupational future time perspective on successful aging at work from the perspective of configura-tion.Results show that:(1)The single antecedent condition cannot constitute the necessary conditions for successful aging at work,but the open view of occupational future time can play a universal role in promoting successful aging at work.(2)Four configuration models lead to high successful aging at work,including the low-voltage internal drive model,demand-resource balance model,AHRM-internal drive model,and high-voltage resource support model,showing multiple equiva-lent paths for older employees to achieve workplace success.(3)Two configurations lead to non-high successful aging at work,which are not simply the opposite of the configurations leading to high successful aging at work,presenting an asymmet-ric causal relationship.
