The Interpersonal Influence Mechanism of Perceived Overqualification:The Role of Political Skills and Impression Management Motivation
Based on the impression management theory and from a new perspective of interpersonal interaction,a mediat-ed moderation effect model is constructed in this paper to explore the mechanism of the influence of the perceived over-qualification on employees'feedback-seeking behavior and helping behavior through positive impression management motivation,as well as the boundary effect of political skills on them.Analysis of 380 two-stage matched questionnaires has been made to show the following results:1)Perceived overqualification has a significantly positive impact on both employees'helping behavior and feedback-seeking behavior;2)Positive impression management motivation respectively mediates the relationship between perceived overqualification and feedback-seeking behavior as well as helping behavior;3)Political skills respectively regulate the relationship between perceived overqualification and feedback-seeking behav-ior,as well as the relationship between perceived overqualification and helping behavior;4)The interaction between per-ceived overqualification and political skills influences feedback-seeking behavior and helping behavior through the posi-tive impression management motivation.These findings contribute to a better understanding of how and when employees with perceived overqualification engage in interpersonal interaction behaviors,thus providing important insights for orga-nizations on how to manage employees with a high perceived overqualification.
