The article uses questionnaire survey and online survey methods to analyze the status and reasons for the reduction of librarians within the establishment in academic libraries,points out problems such as high work pressure,difficulty in personnel management,weakened library discourse power,and insufficient stability of the librarians team caused by this,and proposing corresponding strategies for academic libraries,namely conduct systematic research and emphasize scientific decision-making;clarify career positioning and reshape professional spirit;enhance management capabilities and integrate human resources;highlight work performance and seek school support;tap into the potential of librarians and utilize external resources;strict personnel assessment and focus on work effectiveness;develop plans to ensure the sustainable development of the team.
