组织支持感对赛会志愿者持续参与意愿的影响机制研究——基于组织公民行为的中介效应分析

摘要
北京冬奥会在疫情特殊时态下创设了"闭环管理"的有效模式,为应急状态下志愿组织管理提供了成功经验.文章以参与2022年北京冬奥会的818名志愿者为研究对象,基于组织支持感与组织公民行为理论,构建了志愿者"组织支持感—组织公民行为—持续参与意愿"模型,破解了"组织支持感"到"持续参与意愿"作用机制的"黑箱".研究结果表明:(1)"组织支持感""组织公民行为"对"持续参与意愿"产生正向的激励作用;(2)"组织公民行为"在志愿者"组织支持感"和"持续参与意愿"之间起着中介作用;(3)闭环内志愿者因封闭管理产生"刺猬效应",导致获得的领导支持感和同事支持感略低.结合以上研究,提出优化志愿服务管理的政策建议,为中国志愿服务事业高质量发展提供理论支撑与现实指导.
Abstract
Olympic Winter Games Beijing 2022 successfully implemented the"closed-loop management"model,providing experience for the management of volunteer organizations in emergency situations.Based on 818 volunteers involved in Games,this study con-structs the"organizational support-organizational citizenship behavior-continuous participation intention"model,concerning theories of"sense on organizational support"and"organizational citizenship behavior",cracking the"black box"of the mechanism between"or-ganizational support"to"continuous willingness to participate in volunteer service".Conclusions are drawn that:"organizational sup-port"and"organizational citizenship behavior"have a positive incentive effect on"continuous participation intention";"organizational citizenship behavior"plays a mediating role between"organizational support"and"continuous participation intention";volunteers in the closed-loop have slightly lower feelings of support from leaders and colleagues due to closed management.Based on the above re-search,this paper puts forward policy suggestions for optimizing the management of volunteer service,and provides theoretical sup-port and practical guidance for the high-quality development of volunteer service in China.
