领导风格与员工工作投入的关系:一个来自元分析的证据

基于社会交换理论、资源保存理论和自我决定理论,通过对68篇关于领导风格与员工工作投入的实证研究进行元分析,得出以下结论:领导—成员交换、变革型、服务型、谦卑型、真实型、授权型、交易型、道德型和精神型领导风格与员工工作投入呈显著正相关关系,且这些领导风格对员工工作投入的影响程度依次递减;相反,威权型和辱虐型领导与员工工作投入呈显著负相关关系。行业类别和研究设计显著调节了领导风格与员工工作投入的关系,而文化背景与文献出版类型对领导风格与员工工作投入的关系的调节效应不显著。提出组织应该确保员工能够获得足够的工作资源,并建立愿景以激发员工的积极性等建议。
The Relationship between Leadership Style and Employee Work Engagement:An Evidence from Meta-Analysis
Based on social exchange theory,resource conservation theory and self-determination theory,this paper makes a meta-analysis of 68 empirical studies on leadership style and employee engagement.The following conclusions are drawn:leader-member exchange,transformational,service-oriented,humble,au-thentic,empowering,transactional,ethical and spiritual leadership styles are significantly positively correlated with employee work engagement,and the influence degree is decreasing in turn.There is a significant negative correlation between authoritarian& abusive leadership and job engagement.Industry category and research de-sign significantly moderate the relationship between leadership style and employee job involvement,while cul-tural background and literature publication type have no significant moderating effect on the relationship be-tween leadership style and job involvement.It is suggested that the organization should enable employees to ob-tain adequate work resources and establish a vision to stimulate the enthusiasm of employees.
