A Research on the Organizational Support Practice of Staff Integration in Local Merged Higher Education Institutions——Take Two Higher Education Institutions in Province X as Examples
The integration of staff is a prominent problem faced by merged higher education institutions.Inter-viewing some managers and staff of two merged higher education institutions in X province,this paper summa-rizes the content of the organizational support practice of the merged higher education institution by using Guest's well-being-oriented human resource management model and thematic analysis method.Regarding the uncertainties,incompetence,and lack of coordination caused by mergers,it was suggested that the organiza-tional support practices in institutions should have healing,guiding,and coordinating effects.These practices can be categorized into six types:creating a positive unified environment,ensuring a safe and open working environment,bidirectional job adjustments,investing in employees,integrating voices,and embedding rela-tionships.Research findings showed that the healing and coordinating support from both institutions were wide-ly recognized by staff.Still,improvement is urgently needed in terms of guiding support due to constraints such as funding and faculty resources.The Survey firding the healing support and coordination support of the two universities have been generally recognized by the faculty,but the instructional support is restricted by practical factors such as funding and teachers,and needs to be improved.
